Meta-Analisis: Hubungan Kepuasan Kerja, Dukungan Supervisi, Lingkungan Kerja dengan Turnover Intention Pada Tenaga Kesehatan

Abstrak

Turnover intention pada tenaga kesehatan merupakan permasalahan yang dapat mempengaruhi keberlangsungan organisasi serta mutu pelayanan kesehatan. Kepuasan kerja, dukungan supervisi, dan lingkungan kerja merupakan faktor organisasi yang diduga berhubungan dengan turnover intention. Penelitian ini bertujuan menganalisis hubungan ketiga faktor tersebut dengan turnover intention pada tenaga kesehatan melalui systematic review dan meta-analisis. Penelitian dilaksanakan berdasarkan pedoman PRISMA melalui penelusuran literatur pada basis data PubMed, ScienceDirect, Google Scholar, dan ProQuest. Sebanyak 15 studi cross-sectional yang diterbitkan pada periode 2014–2025 memenuhi kriteria inklusi dan dianalisis menggunakan Review Manager (RevMan) versi 5.4. Hasil meta-analisis terhadap 15 studi yang melibatkan 10.340 tenaga kesehatan menunjukkan bahwa ketidakpuasan kerja berhubungan dengan peningkatan turnover intention (aOR = 2,79; 95% CI = 1,74–4,49; p < 0,0001). Kurangnya dukungan supervisi juga berhubungan dengan peningkatan turnover intention (aOR = 1,71; 95% CI = 1,34–2,18; p < 0,0001), demikian pula ketidakpuasan terhadap lingkungan kerja (aOR = 1,74; 95% CI = 1,36–2,22; p < 0,0001). Dengan demikian, ketidakpuasan kerja, kurangnya dukungan supervisi, dan ketidakpuasan terhadap lingkungan kerja merupakan faktor yang berhubungan secara signifikan dengan peningkatan turnover intention pada tenaga kesehatan.
